How mentoring can boost mental health

Mentoring junior colleagues can boost the mental health not just of the mentees but of the mentors themselves, according to a study by the University of Cambridge Judge Business School.

Anxiety, in particular, was seen to reduce in a mentoring programme for high-stress roles in the English police force (which was the main context for the study). Mentoring was shown to take a role that facilitated further discussion of tricky issues, and could involve other stakeholders and managers across the organisation, in a positive and meaningful way. While some officers may not want to speak up for fear of the mental health stigma, mentoring was able to help them deal with anxiety and other issues.

The study says: “Mentoring provided reassurance to the mentors by illuminating how other, often junior, officers also experience anxiety – thereby normalising their own experiences. By acknowledging that anxieties are common, both the mentees and mentors in this study appeared to be more comfortable discussing such issues and therefore in developing different coping mechanisms.”

Mentoring “fills a void”, says the study, and effectively helps to prevent mental health concerns from escalating. Above all, mentors and mentees reported the importance and relief of being listened to – and to recognise that other people were going through similar issues, helping them to feel more supported and consequently more effective in their role. Even more than that, the mentors found more meaning and purpose in their jobs.

Study co-author Dr Thomas Roulet, University Senior Lecturer in Organisation Theory at Cambridge Judge Business School, concludes: “The study suggests that a relatively inexpensive practice such as mentoring can help reduce anxiety among both senior and junior staff, and this could help organisations address the serious and costly workplace issues of anxiety and mental health. While the study focused on high-stress roles in the public eye, we believe that the findings may also apply to other occupations that also have anxiety-provoking pressures.”

The study is called Mentoring for mental health: A mixed-method study of the benefits of formal mentoring programmes in the English police force and is published in the Journal of Vocational Behavior.

Never mind heavy workloads, long hours or annoying colleagues. The greatest source of stress for employees is having bosses who aren’t clear about their expectations.

Nearly a third (31%) of employees in a survey carried out by US employee assistance firm ComPsych said lack of clear direction from supervisors was the primary source of their stress. Second (20%) came confusion or conflict between colleagues or departments. Belief that workload would intensify was the third stressor (18%) and fourth was uncertainty about the future stability of the organisation (15%).

Dr. Richard A. Chaifetz, Founder, Chairman and CEO of ComPsych, said: “Change has become a constant for many workplaces, whether in the US or globally. Employees are telling us that much of the disequilibrium around change is coming from managers.” He added that employees are increasingly asking for training around resiliency in the workplace.

I agree that change can be stressful, as you just don’t know what it will mean for you. When your stability becomes threatened it can trigger a survival response (like fight, flight or freeze) and you can become stressed. It can be a terrifying time not knowing what lies in store for you, and you can end up with anxious days and sleepless nights fretting over what will unfold. It can put you in a place of second guessing what your boss might want – not knowing if you’re right or wrong – which can leave you feeling deskilled and fearful.

The unknown can also bring up feelings of powerlessness, like being a child again. Hard though it may be, the antidote to this is to step into your adult state and take steps to feel as though you are taking charge of something at work. That may be asking for a meeting with your boss to clarify what is required of you, no matter how hard that might seem. Your stress levels will thank you for it, though.

About a one in three chance, according to mental health charity Mental Health Research UK (MHRUK).

With many battling the torrential wind and rain to make it to their desks on time for the new-year return to work, it’s not just the weather and post-Christmas blues that are the problem. Leaving early in the morning when it’s dark, working in an office that has little natural light – and then returning home when it’s dark – is putting workers’ mental health at risk, says MHRUK.

Its survey of 2,000 people showed that 30% leave home in the morning before sunrise and return post-sunset in the evening. If their workplace is also dark, then this can put them at risk of winter depression, or seasonal affective disorder (SAD). One in 10 work all day with insufficient light –and half the people surveyed were concerned that their workplace did not have enough natural light.

MHRUK says it is estimated that a million working hours are lost each hour due to SAD. “The common unhealthy work culture where lunch breaks are frowned upon is a likely contributor to the increasing numbers of SAD sufferers,” says Dr Laura Davidson, mental health barrister and trustee of MHRUK.

The charity is calling on employers to bring more light into the workplace – offering decent lighting in darker areas if natural light is impossible. It is also attempting to counteract the gloom with its Blooming Monday campaign, encouraging workers to ditch the greys and embrace vibrant colours from their wardrobes. Monday 20 January is deemed the gloomiest day of the year – hence giving an excuse to defy the dark and wear more colourful, cheerful clothes to lift the mood.

SAD can affect your energy, appetite and mood. As well as putting yourself in light-filled environments as much as possible, the NHS advises that SAD can be treated with therapy and anti-depressants, where appropriate.

If you’re stressing out at work in middle age – subjecting yourself to physical and mental strain – then you could be facing more hospital visits as you get older. That’s according to a long-term study of more than 5,600 public-sector workers aged 44-58 in Finland.

Researchers at the University of Jyväskylä in Finland found a direct correlation between the amount of job strain suffered in middle age and the number of days in hospital in people aged 65+. Physical job strain was classed as breathlessness, sweating and heart palpitation. Mental job strain was classed as how much control people they felt they had in their daily worklife compared with the demands put on them in terms of work volume and scheduling.

There was a strong link between physical and mental strain and hospitalisation among men – but only physical strain showed a link for women.

Feelings of stress and strain are subjective, found the study. Much depends on a subjective view of what is stressful and what isn’t. “Occasional feelings of job strain are not necessarily a bad thing, but persistent high job strain has been identified as a health hazard,” said lead researcher Mikaela von Bonsdorff.

A Mind survey reveals that 57% of UK workers drink to alleviate stress.

UK employees are so overwhelmed by stress at work that they’re turn to drink and drugs to help them cope. More than half (57%) drink after work, and one in seven drinks in the day to deal with workplace pressure, according to a survey of 2,000 workers by mental health charity Mind. More than a quarter (28%) smoke to alleviate their stress, 15% take antidepressants, and 10% take sleeping pills from their doctor.

Work is the biggest cause of stress , and yet there’s a culture of silence and secrecy surrounding anyone who’s stressed at work. One in five people has taken a day off sick for stress, but 90% make up a different excuse for being off. One in 10 has resigned because of stress – and yet one in five doesn’t feel able to talk to their boss about feeling overwhelmed. Managers are stuck, too: more than half who took part in the Mind survey said they’d love to do more to improve employee wellbeing, but 46% said preventing and handling stressed-out employees just wasn’t the company’s priority.

Why do women suffer more job stress than men?

International Women’s Day on 8 March is an opportunity to celebrate and support women across the globe. But it’s also an annual opportunity for survey-makers to analyse the experience of women in the workplace.

This year, research shows that women feel they’re more stressed than their male colleagues. The 2013 Work and Wellbeing Survey by the American Psychological Association (APA) has found that while 86% of women say they have good mental health, more than a third (37%) say they feel tense or stressed out at work. This compares with 33% of men. Here are some of the factors making women feel stressed:

  • Women don’t feel there’s a level playing field at work. The APA survey found that 48% of women felt valued in their jobs, compared with 54% of men. And just 34% believe their employer gives them the resources to manage their stress.
  • Women have less job security than men. A report by PwC says that childcare costs and many women only able to work nine-to-five has harmed their career prospects. Its Women in Work Index  shows that the UK is ranked 18th out of 27 countries in terms of the opportunities it offers for women to advance in the workplace.
  • The pay gap isn’t cheering women up either. ‘Why is WonderWoman worth less than Superman?” asks the Chartered Management Institute, as it reflects on factors holding women back in the workplace.
  • There’s not enough ‘meaning’ in their jobs. Women aren’t always interested in power and money, says an Ernst & Young report. It’s ‘making a contribution’ that matters more. And the report advises women to seek our role models and mentors to help realise their ambitions.
  • Having no set goals can also make women feel stressed and lacking direction. That’s why the everywomanNetwork is encouraging women to invest an hour a week in their career ambitions.  Owning your dreams, and devising a plan to implement them, can make you feel more in control of your life.
  • Not having enough sleep can make the stresses of the day loom larger. You can feel irritated and overly sensitive if you’re sleep-deprived. Don’t be superwoman and think you can survive on four hours’ sleep a night like Margaret Thatcher. Get your eight hours in, where possible.
  • The inner critic can be a woman’s own worst enemy. Arianna Huffington, founder of Huff Post, is urging women to ‘stress less, live more‘. In an interview with CNN, she says women’s pressures are self-imposed, and they feel victims of the “critical voice that constantly judges us, according to which we are never good enough”.

In summary, more self-confidence, more sleep, more control over ambitions, and more encouragement seems to be the answer to alleviating women’s job stress. Not all achievable in one day, admittedly. But the most important thing is to turn down the volume on that critical voice in the head.

Workload too heavy? Colleagues not pulling their weight? Putting in regular overtime but feeling resentful and short-changed because of it?

You’re not alone. Two-thirds of HR directors say workload is the main reason for employee burnout, according to a survey by recruitment company Robert Half UK.  And those same HR directors are on alert for the signs that their staff are buckling under the stress that current economic burdens are placing on their shoulders.

You may feel pressure to stay late to keep your job, give your all to meet higher expectations, and end up without any praise or recognition for your efforts. On top of that, you may end up sacrificing your work-life balance that means no one wins: not you, your boss or your family.

But the thing about stress and workplace burnout is it can creep up on you over many weeks and months. You may think you’re ‘coping’, but sometimes a minor happening can become a major incident when stress takes over. ‘Good’ stress can help you perform at your best. But ‘bad’ stress – when it becomes you master, not your servant – can be detrimental to your work performance and to your emotional and mental wellbeing.

Here are the six signs from the Robert Half survey that show you could be heading for burnout:

  • Frequently turning up late for work.
  • Being less productive.
  • Frequently disagreeing with managers or colleagues.
  • Feeling disconnected from the work you’re doing.
  • Calling in sick more often.
  • Feeling low and moody, and sometimes having an emotional outburst.
